Leave Supportive Supervisory Behaviors™

The behavioral foundation beneath everything else: how managers role model a culture of support, create psychological safety around leave, and close the gap between policy availability and actual use. Developed by Ellen Kossek, Ph.D. and Leslie Hammer, Ph.D. with NIH funding (NIH STTR grant #2R42AG060347-02A1) and consultative guidance by CPLL.

Leaders and Leaves™ and Leave Supportive Supervisory Behaviors™ are part of the training methodology evaluated in a randomized controlled field study — the gold standard for organizational intervention research. The findings, published in the Journal of Applied Psychology (Kossek, Hammer, et al., 2026), showed that employees whose supervisors completed the training reported higher family leave use, greater job satisfaction, and stronger organizational commitment compared to a control group where supervisors received no training.
The effects were strongest for the employees organizations most need to retain:
- Women
- Employees with childcare demands
- Sandwiched caregivers managing both child and elder care responsibilities

For organizations that want certified parental leave coaching capability to live inside their walls, the In-House RETAIN Coach Certification program trains coaches directly in the RETAIN Coaching Method.
Delivered through the RETAIN Coaching Institute™, this customized certification engagement trains selected internal practitioners—HR professionals, managers, internal coaches, or other designated staff—to deliver the RETAIN Coaching™ methodology directly to employees navigating parental leave. The result is a certified internal coach who can provide consistent support to every parent and manager in your organization, regardless of location or department.
Every internal Certified Retain Parental Leave Coach (R-PLC) receives the same rigorous training as our external certified coaches. Because the methodology doesn’t change. Only who’s doing the coaching does.
